I got something like this https://www.amazon.com/dp/B073VS2N6F/ref=sspa_dk_detail_3?psc=1 for myself, just shave the calluses off. No rips or tears.

Like almost everyone here, I went through the same process a few years ago. Tried everything before settling on the simplest solution:

Use climbing chalk for grip and shave the calluses every few weeks with something like this: https://www.amazon.com/dp/B073VS2N6F/ref=sspa_mw_detail_2?psc=1

As others have said, don't use gloves. Just accept a little discomfort until your hands toughen.
